Follow-up · Oct 15 callSignal-driven sourcing, in Claude

Where the talent is, and when it moves.

Radiant hires for some of the hardest seats in hard tech: electrical, power, nuclear, turbomachinery. Finding names is the easy part. Knowing where that talent sits, and the week it's ready to move, is the hard part. Since the call we mapped where 36 Anduril electrical engineers went, found 13 more still there who reach two years in the job by mid-January, and counted 248 engineers who've already worked on microreactors.

What I heard

Map the market for the hardest roles, then reach out at the right moment.

I have to fill some of the hardest roles here at Radiant.
Where do electrical engineering managers from Anduril and SpaceX go? Which industries, which regions?
When those shifts happen at the leadership level, the ICs might be ripe for reaching out.
What it has to do

Four things the setup has to get right for Radiant.

Signal-driven sourcing for niche hardware roles, used by the whole team, not one recruiter.

01

Real maps for niche roles

Electrical, power electronics, nuclear and turbomachinery pools are small. Title filters alone miss people, so the search also reads role descriptions, GitHub, Google Scholar and the open web.

02

Signals on people you already know

Past candidates in Ashby, watched for tenure milestones, team and org changes, and re-engagement timing. People you've already passed on stay out of new searches.

03

One setup the whole team can use

It runs in Claude, where you already work. Skills install for everyone from one place, so the team isn't guessing what someone else's prompt does.

04

Data handling IT can sign off on

What you pull is yours. We don't keep it, and we don't train on your queries or your data.

What we'd build

Five things we'd build for Radiant's talent team.

Four come straight from your intake. The fifth only works for a company building microreactors. We show companies and titles here; the names come back in the pull.

01

Know the week a past candidate is ready to hear from you.

From your intakeRun it this week

Your warmest pipeline is the people who said "not now". Load past candidates from Ashby once, and Crustdata watches each one for a new title, a new employer, a team change or a tenure mark. The Anduril outflow shows why timing matters: the median EE left after 18.5 months. We confirmed 243 electrical engineers at Anduril today. Of the 240 with a start date, 93 are already past that mark, and 13 reach two years between now and mid-January.

How it runs
  1. Pull past candidates' profile URLs from Ashby and enrich them once with person_enrich.
  2. Watch every profile for job and title changes with watch_create. A weekly check flags the tenure marks you pick: 18 months, two years, four.
  3. Each alert names the change and the reason to reach out now. Anyone already in process in Ashby is skipped.

Re-engagement stops being a calendar reminder. The list tells you who moved, and who's about to.

When a leader leaves, call the team they left.

Signal · leadership change

When leadership shifts, ICs start listening. Since July, 38 directors, heads, VPs and chief engineers left Anduril or SpaceX. Many ran hardware teams: propulsion, optical engineering, quality, production, air defense engineering. Two already went to nuclear, to Valar Atomics and Kairos Power. Each exit points at a team worth a call this month, and the new employer shows where the next wave may follow.

How it runs
  1. Watch director-and-above exits at the companies you hire from with watch_create.
  2. For each exit, pull the engineers in that function who stayed, with person_search on current company, function and title.
  3. Rank them against your open reqs in Claude, skip anyone already in Ashby, and draft the note.

You reach the team in the weeks after the change, while they're deciding whether to stay.

See which nuclear peers are growing, and which are losing engineers.

From your intakeSignal · departures

Radiant's profile count is up 30% in six months. Peers are moving at very different speeds. Since April, 30 engineers left TerraPower, for Zap Energy, Blue Origin, Helion, Framatome, ZettaJoule, Hadron Energy and Ocean Atomics. Kairos Power and X-energy lost 7 each, Kairos to Astranis, Antares and Inertia among others. A team losing people is a team to recruit from.

How it runs
  1. Track headcount by function at each peer with company_enrich.
  2. List engineering departures every month, and where each person went, with person_search on past company and end date.
  3. Flag the spikes, then pull the teammates who stayed. The same run covers aerospace peers like SpaceX and Anduril.

A monthly brief on the peers you compete with for talent, instead of hearing about a reorg from a candidate.

Size the pool before you open the req.

From your intake

Every function Radiant hires for has its own market. In the US, 348 people have turbomachinery in their current title, and 93 of them are in California. Embedded and firmware has more than 29,000. That gap decides whether a req is a sourcing problem or a closing problem, and how wide the search has to go on day one.

How it runs
  1. Turn each open req into title, skill and past-employer filters with person_search.
  2. Count by region and seniority, then by the companies the pool sits at.
  3. Re-run monthly so the kickoff numbers stay current as the market moves.

Every req kickoff starts with a real number: how many people fit, where they are, and who employs them.

Find the people who've already built a microreactor.

Only Radiant can run this one

Microreactor experience is the rarest line on a nuclear resume. 248 engineers and leaders in the US, outside Radiant, list microreactor work at a nuclear company or national lab, on programs like Westinghouse's eVinci, Idaho National Laboratory's MARVEL and BWXT's Project Pele. 146 of them have already left the employer where they did that work, so they do move. Only 8 live in California, so this one runs as a national search.

How it runs
  1. Search role descriptions for microreactor programs with person_search, interns and students removed.
  2. Enrich and score each person against the req (core physics, thermal-hydraulics, I&C, power conversion) with person_enrich.
  3. Watch the list for moves and tenure marks with watch_create, and add new matches as profiles change.

The shortest list in nuclear, kept current. No job board hands you this one.

There's no official Ashby connector for Claude today, so the skill reads Ashby through its API. We read it to skip and to watch; we don't write back to it unless that's part of the build.

Straight answers

The questions from the call.

Q1Where does the data come from, beyond profiles?

Public professional profiles are the base. GitHub and Google Scholar are mapped to the same people, so you can see what an engineer has actually built or published, not just the skills they list. Web search fills in anyone else on the open web: papers, personal sites, news.

Q2Can we run it inside Claude projects?

Yes. The MCP connects to Claude, and the work happens in plain language. There's a baseline sourcing skill off the shelf, and we build custom skills around how Radiant wants a search to run end to end.

Q3How does the rest of the team know what each skill does?

Our app installs the skills on each person's machine and lists what's available, so everyone works from the same set instead of one recruiter's private prompts. Setup takes about 10 minutes, and Jai walks the team through it.

Q4Can it skip people we've already rejected in Ashby?

Yes, two ways. Give the skill examples of who you don't want and why, and it screens those profiles out. And the skill can check Ashby for people already in process, match them on their identifiers, and drop them from new results.

Q5How do seats and admins work?

There's no seat count. One person owns the account, and you add admins and members from any team that needs access.

Q6Do you store what we pull, or train on it?

No. We don't store the data you request. We keep queries and logs for auditing, and data deletion is available. Nothing from your queries or results is used to train models. What you pull is yours.

Commercials, as we discussed

Priced on usage, not seats.

The starting point

$30,000 a year

That's $2,500 a month, invoiced monthly, with a credit allotment each month. Access to every endpoint these workflows use.

The whole team

Unlimited seats

Anyone at Radiant can use it, in any department. Recruiting, talent ops and engineering all work from the same account.

Sized to you

Volume pricing

Volume-based discounts past the starting point. Credit rollover isn't standard, and it's something we can work on once we see your usage.

Why your use fills it: the five plays run on a schedule. A daily watch over past candidates, a weekly look at leader exits, a monthly peer brief, a pool count at every req kickoff, and full sourcing runs on the hardest roles. Send a rough count of roles you open a month and searches the team runs a week, and Doug comes back with the estimate.

Where Anduril's electrical engineers go next.

On the call we asked one question live: where do Anduril electrical engineers and EE managers go when they leave? The quick run found 32. The full build re-checked every profile on Oct 15 and found 36, after dropping summer interns and people still at Anduril. 18 build defense or space hardware today. None went to nuclear.
